Which Type of Values Should Employees and Organizations Share?

Value congruence is a crucial concept in organizational research, focusing on the alignment between individual and organizational values. This alignment has been linked to various positive outcomes, including increased applicant attraction, higher acceptance rates, and enhanced organizational involvement. However, not all values are created equal.

Values can be categorized into two main types: intrinsic values, which emphasize personal growth, teamwork, and meaningful work, and extrinsic values, which prioritize external rewards like salary and status. Recent research by Straus et al. (2025) suggests that the type of values shared between employees and organizations can have a significant impact on outcomes.

In a study involving 740 working adults, researchers found that when both employees and organizations prioritize intrinsic values, employees were more engaged, dedicated, and likely to excel in their roles. On the other hand, when employees focused on extrinsic values, such as money or recognition, they were more likely to experience emotional emptiness and engage in counterproductive work behavior, even if their organization shared the same values. This highlights the importance of aligning not just values, but the specific type of values shared between employees and organizations.

The implications of this research for organizations are clear:

– Emphasize intrinsic values such as personal growth, teamwork, and meaningful work. While shared extrinsic values may provide short-term boosts to employee engagement, they can also increase the risk of unethical behavior.
– Prioritize ethical practices and contribute to improving the quality of life for employees, local communities, and society as a whole. This fosters a shared sense of purpose and enhances perceptions of meaningful work.
– Reinforce values through daily actions. Employees should see values being lived out in their workplace, not just in mission statements.
– Clearly communicate intrinsic values during the recruitment process. This branding will attract candidates who share these beliefs, strengthening cultural fit, increasing engagement, and supporting long-term retention.

In conclusion, the alignment of values between employees and organizations is crucial for fostering a positive work environment and driving organizational success.
