How to Encourage Cooperation Within Teams

Team conflicts are common in the workplace, especially among colleagues who work closely together. However, these disagreements can have negative consequences, such as withdrawal and an increase in deviant behavior. Recent research conducted by Pereira and Porto in 2025 explores how team climate can impact the outcomes of these conflicts.

The study, based on data collected from 223 Brazilian employees, focused on measuring task-related conflicts and various aspects of the team and organizational climate. It examined whether organizations promoted independence and self-service or encouraged collaboration and rule-following.

The findings revealed that task-related conflicts were associated with deviant and counterproductive behaviors among employees, particularly in environments that emphasized independence and self-centeredness. Conversely, in climates that fostered teamwork and adherence to rules, the influence of task conflict on deviant behavior was reduced.

In practical terms, fostering team cohesion is crucial for organizational success. Based on the insights from this research, organizations can consider the following strategies:

1. Cultivate a culture that values collaboration and mutual assistance within teams, discouraging individualistic and selfish behaviors.
2. Address any instances of counterproductive work behavior within teams by engaging with the employees to understand the underlying reasons.
3. Provide training to employees on recognizing opportunities to support and assist their colleagues rather than engaging in competitive behaviors.

The study by Pereira and Porto titled “The role of ethical climate in the relationship between task conflict and counterproductive behavior” published in the Journal for Industrial and Organizational Psychology sheds light on the importance of team dynamics in mitigating the negative effects of conflicts in the workplace.
